培训对乡村教师留任意愿的影响——基于18省35县调查数据的回归分析

Influence of Professional Training on Rural Teachers’ Willingness for Teaching in the Rural Area:Regression Analysis of 35 Counties in 18 Provinces

摘要: 培训政策预期在促进乡村教师发展的同时,也希冀增强乡村教师的留任意愿。调查发现,市级及以上层次的培训、多元化的培训方式、教育科研能力、心理健康教育和顶岗置换培训会“推”动流动意愿;对师德教育、管理能力和安全教育等的重要性感知,以及校本研修、网络研修、专家讲座与指导、教师工作坊等的效果感知对留任意愿有“拉”的效用。为增强培训对乡村教师留任意愿的影响,需要将培训重心下移,将高层次培训送到县和校;要注重培训实效,将培训与乡村学校的教育实践有机结合;需均衡培训内容,将改善教师乡村教育情怀的内容置于首位。

Abstract: The training policy is expected to promote the development of rural teachers and enhance their willingness to stay in the countryside. The training at the municipal level and above, diversified training methods, educational research ability, mental health education and replacement training will “push” the willingness to move; and the perceived importance of teacher ethics education, management ability and safety education, and the perceived effectiveness of school-based training, online training, expert lectures and guidance, and teacher workshops will “pull” the willingness to stay. Perceived effectiveness of school-based training, web-based training, expert lectures and guidance, and teacher workshops have a “pull” effect on the willingness to stay in the profession. The shift of the center of gravity of training to send high-level training to counties and schools will enhance the impact of training on rural teachers' willingness to stay, focus on the effectiveness of training and organically combine training with the educational practice of rural schools, and balance the content of training and give priority to improving teachers' rural education sentiment.
